Impostor syndrome is a hot topic.
As a keynote speaker on this topic, I’m very glad. It’s not only my revenue source, but the topic is also relatable, validated, and gives a name to something millions of high achievers feel every day.
But here’s what nobody’s saying:
Impostor syndrome isn’t the real problem.
Something worse is.
The Misdiagnosis
When smart, capable, accomplished people hesitate in meetings, hold back in leadership moments, or delay decisions they’re fully qualified to make, we call it impostor syndrome.
We assume the fix is confidence.
So we bring in speakers. We do the affirmations. We tell people to “own their success.” (Guilty as charged!)
And for about 48 hours, it works.
Then the next high-stakes moment arrives. And they hesitate again.
That’s not a confidence problem. That’s a performance problem. And confidence was never going to fix it.
The Real Culprit
I saw this sign on a beach in Hawaii:
“Warning. Strong Current. If in doubt, don’t go out.” 
Smart advice for ocean safety.
Terrible advice for your career.
Because that sign is basically the operating system running inside every high achiever’s head.
Strong current ahead. If in doubt, don’t go out.
So they don’t.
They don’t speak up in the meeting. They don’t take the leadership role. They don’t make the decision.
After years of working with high achievers, I’ve identified what’s actually happening in those moments.
Impostor syndrome isn’t the real problem. 𝐑𝐞𝐟𝐮𝐬𝐚𝐥 is.
Impostor syndrome is the cause. But Refusal is the result.
Refusal is the moment when a capable person, someone with the skills, the experience, the credentials, chooses not to act. Not consciously. But functionally.
And the longer it goes unaddressed, the more it costs. In leadership. In influence. In results.
Why Refusal Is Worse
Impostor syndrome is about how you feel.
Refusal is about what you do. Or more precisely, what you don’t do.
Feelings can be managed. Performance gaps have consequences.
Missed opportunities. Slower decisions. Leadership pipelines that never fill. High achievers who stay stuck just below their potential.
That’s the real cost.
The Good News
Refusal is not a personality trait. It’s not who you are.
It’s a pattern. And patterns can be interrupted.
Not with more confidence. Not with a pep talk.
With a performance protocol. A simple, repeatable method you can use IN the moment. Not after you feel better. Not after more training. Right then, when the current is strong and every instinct says don’t go out.
Three steps. Seconds to execute. Changes everything.
So let me ask you:
Are the high achievers around you struggling with impostor syndrome?
